PHQ mining and trading

i have built up around my PHQ

4x energy cells,
2x Silicon Wafer refinery
2x Ore Refinery
2x Graphene plant

i have 5 medium miners, 1 Large miner all working for mats...

but its just sooo slow, of all the ships i have i could only find a 1 star manager =/ but its impossible to find a higher level manager or crew.

the ships arent doing what they are supposed to do, and the yields are messy, ships go way to far away from the station, and take for ever to do a mining run, and dont even comeback with full cargo hauls...

trade ships arent trading for the station, and just arent doing their job, so i started running everything manually.

is this a manager thing? where and how can i level management skill or what are the requirements or settings to let things run smoothly...

i really want this game to work well and flow well, much like end X Rebirth
